Hogan Assessment for CEOs and Leadership Teams
Strategy sets the direction. Leadership determines whether it holds.
Most strategies do not fail on paper. They fail in the gap between the plan and what people do under pressure.
Hogan assessments give a structured, research-based view of how a leader behaves day to day, under pressure, and what drives them.
CFSS pairs that view with strategy and execution work. Strategy plus leadership creates value.

When Hogan is Most Useful
A new CEO or executive is stepping in. See how their style is likely to land with the team, and where it may work against their priorities.
A leadership team looks aligned but keeps stalling. Find where it agrees too fast, avoids the hard conversation, or repeats the same friction.
A promotion or succession decision is coming. Add evidence to a choice usually made on track record and instinct.
Two companies or teams are combining. Understand how each side decides and handles pressure before it shows up as conflict.
A strong performer is struggling in a bigger role. Separate a skills gap from a style or motivation gap.
A PE firm is assessing a management team. Get a structured, research-based input before or after a deal.
Hogan and the Execution Friction Index
Execution slows for two reasons. The Execution Friction Index shows where friction sits in strategy and structure. Hogan shows how leaders behave day to day, under pressure, and what drives them.
Together they show whether a slowdown comes from the system, the people, or both.
For teams, I may add the Kolbe A Index, which shows how people instinctively take action. I have 10+ years of experience administering, training on, and debriefing it, for individuals and team alignment.
How I choose assessment tools
I choose tools for the decision they support. For decisions about people, such as succession, promotion, hiring, and quality of management, I use Hogan, whose inventories have published validity and reliability research.
For self-awareness and team dialogue, I may use tools that are useful but not designed to predict performance, and I say so.
How the work runs
Assessment. The leader completes the Hogan questionnaires online. It takes 45-60 minutes.
Confidential debrief. One-on-one with Christina. You decide what is shared.
Outcome. A clear read on strengths, pressure risks, and drivers, plus two or three specific commitments.
In team work, individual results stay confidential unless each person agrees.
The True Cost of leadership blind spots
The visible cost is revenue that arrives late, work that is redone, and plans that are missed. Underneath it, the CEO's time goes to decisions that should not need the CEO, meetings reopen settled questions, management attention leaves growth work to manage friction, and team capacity is absorbed by shifting priorities. Beyond that sits what never happens: initiatives that do not launch, market windows that close, key talent that leaves, acquisitions that cannot be integrated, and quarters where board confidence erodes. Most organizations see the first layer and underestimate the other two.
For private equity firms
Hold periods are longer and financial engineering is less reliable, so value depends on the people running the portfolio company. Hogan gives sponsors a consistent read on how a management team behaves under the pressure of a deal or growth plan.
Hogan Assessment FAQ
Is Hogan a personality test or a hiring screen? Hogan is a workplace assessment of how people behave and how others experience them. I use it for development, alignment, and leadership decisions, always tied to the person's role. It should never be the only input into a hiring or promotion decision.
Who sees the results? The leader sees them first. Results go to others only with the leader's agreement. In team work, I discuss group patterns and keep individual detail private unless each person consents.
Is Hogan only for the CEO? No. It works with one executive, a leadership team, or a successor group. Scope is set in the Strategy Call.
